Be encouraging.
Be a door opener.
Look around, the most successful church leaders in the COG train the young ones - and then kick them out of the nest as soon as possible( and start the process all over again) - or let them lead their own campus - or push them into opportunities to be youth directors, etc...
It seems like it would erode your talent - but it has the opposite effect of getting go-getters wanting to work for you - because THEY KNOW you will push them forward.
It works in churches, businesses, everywhere...
